Employers are getting serious about financial wellness.

Financial wellness programs have emerged as a key employee benefit in the last few years and COVID-19 has only strengthened demand for resources that can help employees deal with their finances.

More than 60 percent of employers now feel “extremely” responsible for their employees’ financial wellness, compared to just 13 percent in 2013, according to the latest Workplace Benefits Report from Bank of America. Employers are most interested in programs that help employees save for retirement (81 percent), plan for healthcare costs (71 percent), budget (63 percent), save for college (55 percent) and manage debt (54 percent). Over 80 percent of employers agree that financial wellness programs and tools help to create more productive, loyal, satisfied and engaged employees.

Heightened interest in financial wellness programs couldn’t come at a better time as 59 percent of employees say they don’t have control over their debt and 62 percent say they don’t have enough emergency savings to last them six months.

Why Financial Wellness Is a Must-Have Employee Benefit

The issue of financial wellness is multifaceted. While most employees experience some form of financial stress, each situation is unique. 

When it comes to debt, for instance, 82 percent of employees are in it, but the type of debt they have varies. According to the Bank of America Survey, half of employees have credit card debt, 46 percent have a mortgage loan and 21 percent have student loan debt. Regardless of the type of debt, 36 percent say it affects their ability to achieve their financial goals.

It’s mentioned earlier in this post that 62 percent of employees don’t have enough emergency savings to last six months, but that’s not the full story. Nearly half of employees say their emergency savings won’t last more than three months and 24 percent admit it won’t last them even one month, according to research by FlexJobs and Prudential.

As far as retirement, 71 percent of employees expect the pandemic to impact their plans, according to research by TD Ameritrade. Almost 40 percent have delayed or are considering delaying their retirement, 36 percent have decreased or are considering decreasing their retirement savings and 29 percent have withdrawn or are considering withdrawing funds from their 401(k) account. On the flip side, 47 percent of employees have increased or are considering increasing their retirement savings contributions, 29 percent of employees have opened or are considering opening a new investment account and 27 percent have converted or are considering converting their IRA to a Roth IRA.

Employees may have different financial stressors and goals, but 84 percent of them are in agreement that COVID-19 will have an impact on their ability to achieve long-term financial security and 59 percent of them say that impact will be moderate or severe. 

What Employees Want From Financial Wellness Programs

Bank of America asked employees which financial resource would be most important to them if their employer were to offer it and found:

  • 41 percent of employees want financial advice from a professional
  • 30 percent want information on retirement plans
  • 28 percent want the availability of financial products/services that help employees
  • 27 percent want online financial tools or calculators
  • 26 percent want resources on developing financial skills and good financial habits

They also noted that employees reacted positively to other forms of help, including tips for preparing for a financial shock, receiving a report card that can help them measure their financial health and even support to help them plan and take action.

Financial wellness during the COVID-19 pandemic. How COVID-19 is impacting financial stress, and how financial wellness programs can help.

The vast majority of U.S. employees – 84% – expect the COVID-19 pandemic to impact their long-term financial wellness, according to a new study from Northwestern Mutual. The annual Planning and Progress study also found that while the pandemic is financially distressing, it actually inspires resiliency and some positive behavioral change. 

Higher levels of employee financial stress are linked with lower productivity and poor financial decisions, creating a negative feedback loop. This new study showed that some employees are taking a different approach. “People appear to be cautiously optimistic about the future and a growing number are taking responsibility and action, which are key ingredients for financial planning,” said Christian Mitchell, executive vice president and chief customer officer at Northwestern Mutual. 

Financial Stress Statistics During COVID-19

The most substantial result of the study is an increase in financial stress. A hefty 38 percent of participants took undesirable steps to make ends meet in the short-run. Some of those steps included:

  • 26 percent of participants took advantage of payment deferral options
  • 19 percent of participants pulled from their personal savings or emergency funds
  • 13 percent of participants borrowed from a family member or friend

As a result of the tangible damages of the COVID-19 pandemic, workers expressed a declining sense of financial wellness. Nearly 60 percent of employees believe the financial impact of COVID-19 will be moderate or high. Just 35 percent of participants rated themselves as financially secure. That is a drop of 10 percentage points from the pre-pandemic statistic. On the other side of the spectrum, 19 percent of participants rated themselves as not financially secure, a seven percentage point jump from the 12 percent statistic prior to COVID-19. 

Increased Demand for Financial Wellness Due to COVID-19

For many employees, COVID-19 has illuminated areas of financial stress that they would like to alleviate. More so than before the pandemic, workers are trying to meet the challenges of this economic downturn and striving for financial wellness. Fifteen percent of participants said they did not have a financial plan before the pandemic, but now created plans and 20 percent of participants said they made significant adjustments to the plans they had before the pandemic. 

The pandemic also inspired a significant uptick in the number of Americans looking for financial guidance: 19 percent of Gen X, 22 percent of Millenials and 22 percent of Gen Z said they did not previously have financial advisors but are now in the market for them. As these younger generations continue to enter the workforce, their demand for financial health benefits continues to increase. It is an opportune time for employers to supply financial wellness programs. 

While 84 percent of Americans COVID-19 to have a negative impact on their financial wellness, a similarly large 83 percent of Americans believe they’ll achieve long term financial security.

Benefits priorities are shifting considerably due to the COVID-19 pandemic. 

Only 55 percent of employees believe their company is making the best decisions about their benefits, according to new research by The Hartford. Just 44 percent think their benefits package is above average compared to what other employers are offering.

“The pandemic has put pressure on the American workforce in ways few could have predicted and employees need support more than ever,” said Jonathan Bennett, head of Group Benefits at The Hartford. “Now is the perfect time for employers to address employees’ changing attitudes about benefits.”

HR Trends 2021: Which Benefits Do Employees Value Most?

These are the benefits and services that employers are adding to bring their benefits plans closer to their employees’ values:

  • Employee Assistance Programs (EAP) (56 percent)
  • Paid Time Off (52 percent)
  • Wellness Benefits (51 percent)
  • Behavioral/Mental Health Services (51 percent) 
  • Critical Illness Insurance (50 percent)
  • Hospital Indemnity Insurance (48 percent) 
  • Paid Time Off for Volunteering (42 percent)
  • Student Loan Repayment Plans (38 percent)

  • Pet Insurance (29 Percent)

Many of the most highly sought after benefits are centered around employee health, including their physical, mental, financial health as well as the health of their loved ones and their communities. Health and wellness has been an HR trend for quite some time but the COVID-19 pandemic has shown that the employee demand for these types of benefits is as strong as ever.

The Importance of Benefits Communication

More employers are recognizing how important communication is to the success of any benefits program. Up from 63 percent at the start of the pandemic, 69 percent of employers told The Hartford they’re mostly or fully responsible for making sure employees understand the benefits offered.

In other surveys, employees have admitted that they don’t understand all the benefits their organization offers or that the programs available don’t meet their needs or are too difficult to understand

Employers can improve benefits communication in three steps:

  1. Send shorter, bite-sized benefits communications over a longer period of time rather than the traditional method of dumping it in an employee handbook or an annual employee benefits email. 
  2. Test different methods of communication, like text messaging, phone calls and instant messenger in addition to emails or meetings.

Employees are seeking financial guidance to help them navigate the economic fallout from the COVID-19 pandemic and take control of their finances

Nearly 60 percent of workers say that they or a close family member have been financially impacted by COVID-19, according to the latest Modern Wealth Survey by Charles Schwab. They’re 15 percent more financially stressed than they were before the pandemic and they think their increased stress might have a lasting effect on their wellbeing. It’s prompted many of them to start taking steps to improve their personal finances and employers are eager to help.

Financial stress is one of the top motivators driving organizations to invest in financial wellness programs and 40 percent say that addressing financial stress is a top reason for increasing voluntary benefits, according to a new survey by Buck. 

“Financial wellbeing is clearly a top priority for employers,” said Brian Stitzel, U.S. Health Practice Leader for Buck. “Now, as we navigate the impact of COVID-19 on the U.S. economy, it’s even more critical. Workers who’ve had wages reduced, been furloughed, or re-hired after a period of unemployment, may need extra support. And employers recognize that using voluntary benefits to help meet these employee needs can benefit their organization by lowering costs and increasing loyalty.”

What to Look for in a Financial Wellness Program

Employees are concerned about missing mortgage or car loan payments, using credit cards to pay for everyday expenses, draining their savings accounts and withdrawing from their retirement savings in the next few months. Helping employees meet short-term financial needs to prevent scenarios like these is a top priority for employers. 

When looking at the features of financial wellness programs, employers are most interested in:

  • 68 percent of employers want to help employees budget and save
  • 66 percent of employers want to help employees manage their credit card debt
  • 59 percent of employers want to help employees deal with unexpected medical expenses
  • 58 percent of employers want to help employees retire when they’re ready

Employers are also considering adding financial wellness benefits that support emerging employee financial needs:

  • 20 percent want to add student loan guidance and refinancing
  • 18 percent want to add a student loan repayment benefit
  • 13 percent want to add hospital indemnity insurance
  • 11 percent want to add long-term care insurance

#2 Flexible Work Arrangements

Employees who were used to commuting to the office every day suddenly found themselves setting up spaces to get their work done at home. It might have been a rough transition at first, but after a few months of getting settled employees now want to hold onto some of that flexibility when they get back to the workplace. According to a survey by Glassdoor, more than 60 percent of employees would have liked to continue working from home full-time even after COVID-19 restrictions were lifted if given the option and just as many would consider applying for a position that is entirely remote when looking for a new job.

#3 Health Insurance Benefits

Most employees (56 percent) have used a credit card to pay for medical care at some time in their lives and more than half of them still owe money because of that decision, according to research by CompareCards. Nearly 60 percent said they wouldn’t have been able to afford the cost of care otherwise.

Employers who don’t offer health insurance might want to reconsider and employers who do should audit their healthcare offerings to determine the out of pocket costs of deductibles, prescriptions, copays and then work with benefits brokers to provide better coverage. 

Health Savings Accounts (HSA) and Flexible Spending Accounts (FSA) are other ways employers can help address the high cost of healthcare and employees indicated programs like HSAs and FSAs would have eased stress and improved their well-being during the coronavirus pandemic in a survey by MetLife. 

#4 Paid Time Off

Over 75 percent of employees live paycheck to paycheck. Workers who live paycheck to paycheck and don’t have any paid time off through their employer struggle to take time off, for any reason. Employees can’t perform at their best and aren’t as productive when they’re ill, overworked or distracted because they’re missing something important in their personal life.

Many states have passed legislation requiring employers to provide some form of paid medical and family leave, but surprisingly, some states like Maine and counties like Bernalillo, NM are also passing laws mandating paid time off for any reason.

Roughly 1 in 4 employees have been diagnosed with depression and 40 percent of them take an average of 10 days off from work each year because of their mental illness, according to the American Psychiatric Association (APA). 

Nearly 60 percent of employees struggling with mental health said their employer doesn’t offer mental health programs that meet their needs, or that the programs they do offer are too difficult to access or understand, according to a survey by MetLife.

It’s important to have mental health benefits that are easy for employees to access and understand, but employees might not use them if employers don’t also work to reduce the stigma that there’s something wrong with being depressed, anxious or struggling with a mental illness. 

#6 Family-Friendly Employee Benefits

Employee benefits for family planning and for new parents have been on the rise in recent years with programs emerging to cover the costs for treatments like in-vitro fertilization (IVF) and egg freezing or harvesting. Significant expansions have also been made to paid and unpaid maternity, paternity and adoption leave. 

While progress has been made for parents at work in many areas, child care is still lagging. Both parents are employed in more than 60 percent of American families, yet only 6 percent of companies offer child care benefits, according to research by Clutch. Another study, by New America’s Better Life Lab and Care.com, found that the average annual cost of full-time center-based child care ($9,589) is more expensive than in-state college tuition ($9,410). In order to offset the high costs of child care, more employers are starting to provide resource and referral services for childcare, on-site or near-site childcare and childcare subsidies.

#7 Professional Development Benefits

In recent years, employers have been providing more professional development opportunities, including cross-training to develop skills not directly related to the job, executive or leadership coaching, formal mentoring or career coaching to employees, according to research by the Society for Human Resource Management (SHRM). 

Employees want to move forward in their careers and offering benefits that give them the opportunity to hone their skills and stay on top of industry changes are a win-win for employers.

#8 Student Loan Employee Benefits

Benefits brokers have developed solutions to help employees who are struggling to pay down their share of the more than $1.6 trillion in student loan debt and more employers are starting to adopt them as a tool to attract and retain younger employees. The number of employers offering student loan repayment assistance jumped from just 3 percent in 2015 to 8 percent in 2019. Other programs employers offer include undergraduate or graduate tuition assistance, 529 plan payroll deductions, scholarships for members of employees’ families and employer contribution or matches to 529 plans.

#9 Pet-Friendly Employee Benefits

Benefits for pet owners, affectionately dubbed pet-perks, have been growing in popularity. Animals can help reduce stress and loneliness, which explains why many animal shelters had a record number of adoptions occur when people were under orders to stay-at-home during the COVID-19 pandemic. Pet perks include allowing employees to bring pets to work, offering pet insurance or paid time off for new pet owners. 

#10 Social Responsibility Benefits

Employees want to work for employers who give back to their community and care about important social issues like racism and climate change. Lily Zheng, writing for the Harvard Business Review says that we’re entering the Age of Corporate Social Justice and that research shows companies with strong Corporate Social Responsibility (CSR) programs, which include social issue marketing, philanthropic efforts, employee volunteer initiatives, and diversity and inclusion work are more profitable than those that don’t.
